Abstract

Firmalar sürekli olarak rekabetçi pozisyon elde etmek için çaba göstermekte ve bu pozisyonlarını korumak üzere faaliyetlerini şekillendirmektedirler. Bunu başarabilmek için de personelin verim düzeyinin yükseltilmesi en önemli etkenlerden birisidir. Söz konusu otel işletmeleri olunca, personel verimini yükseltme potansiyeli taşıyan en önemli faktörlerden birisi duygusal emek olarak öne çıkmaktadır. Hizmet veren personelin davranışlarıyla yansıttığı duyguların, çalıştıkları örgütlerin kurumsal politikaları ile uyumlu olarak biçimlendirilmesi ve yönetilmesi, duygusal emek kavramını kısaca ifade etmektedir. Çalışanların duygu durumlarını yansıtan yüzeysel, samimi ve derin davranışlar, duygusal emek kavramının alt boyutlarını oluşturmaktadır. Personelin kendilerini çalıştıkları örgüt ile bir aidiyet içinde görmeleri ve örgütsel başarıları kendi başarıları; örgütsel başarısızlıkları ise kendi başarısızlıkları gibi hissetmeleri olarak tanımlanan bir diğer örgütsel konu ise örgütsel özdeşleşmedir. Araştırmada bu iki kavram ele alınmış ve örgütsel özdeşleşmenin çalışanların duygusal emek düzeyleri üzerinde anlamlı bir etkiye sahip olup olmadıkları saptanması amaçlanmıştır. Bu amaç doğrultusunda yürütülen çalışmada, Elazığ ilinde bulunan turizm belgeli şehir otellerinde çalışan personelin dahil edildiği bir anket çalışması düzenlenmiştir. Anket yöntemiyle yürütülen çalışmanın sunduğu veriler SPSS istatistik programında regresyon analizine tabi tutulmuştur. Analizlerin ortaya koyduğu bulgulara göre; örgütsel özdeşleşmenin duygusal emek faktörünün her bir alt boyutu üzerinde anlamlı düzeyde etkilere sahip olduğu tespit edilmiştir.

Abstract

Firms permanantly make an effort to achieve a competitive position and shape their activities to protect these positions. In order to achieve this, raising the productivity level of the personnel is one of the most important factors. When it comes to the hotel business, emotional labour becomes prominent as one of the most important factors that have the potential to increase the efficiency of the staff. The concept of emotional labor is briefly expressed in terms of the emotions that the service personnel reflect through their behaviors and how they are structured and managed in accordance with the organizational policies of the organizations. The surface, genuine and deep acting that reflect the emotional states of the employees constitute the sub-dimensions of the emotional labor concept. Organizational identity is another organizational issue that means a perceived oneness with an organization and the experience of the organization’s successes and failures as one’s own. These two concepts were examined in the research and it was aimed to determine whether the organizational identification has a meaningful effect on the emotional labor levels of the employees. In the study conducted in line with this aim, a questionnaire study was carried out involving the staff working in licensed tourism establishment in Elazığ province. The data presented by the questionnaire was subjected to regression analysis in the SPSS statistical program. According to the findings of the analyzes; it has been found that organizational identification has a significant effect on each sub-dimension of the emotional labor factor.
